What does your organisation keep when people leave?

Talent Capital Series #4

People leave organisations, they find new opportunities, change careers, relocate, retire, or simply decide it is time for something different.

We often think about these departures in terms of what we lose: experience, knowledge, relationships or expertise. But there is another question worth asking: What does the organisation keep?

What remains after someone leaves?

Imagine someone who has spent three years solving problems, improving how work gets done, building relationships and developing expertise within your organisation. When they leave, their individual talent leaves with them, but their entire contribution shouldn't have to. Perhaps they developed colleagues who are now more capable. Maybe they improved a process others continue to use. Their experience might have shaped better standards, documentation or ways of making decisions. Relationships they helped establish may now exist across teams rather than depending entirely on them.

In each case, something has remained.

The question becomes: did their contribution only help us perform while they were here, or did it also make the organisation more capable after they left?

Here’s the shift : Building Talent Capital doesn't mean trying to make people replaceable, it means ensuring organisational capability isn't entirely dependent on individuals remaining indefinitely.

People should be able to bring their knowledge, judgement and experience to an organisation, create value while they are there, and leave some of that value embedded in the people, systems and culture around them. This also changes how we think about someone's contribution.

A great employee doesn't only do excellent work, they can strengthen the capability of the organisation around them. Because people will inevitably move on: talent leaves, Talent Capital is what we build that can remain.
