What changes when you become a manager for the first time?

Becoming a manager in a startup rarely feels like a clear transition. One day, we are responsible for our own work, and the next, we are expected to guide others, make decisions that affect them, and create structure where little exists. There is often no formal training, no clear expectations, and very little time to adjust. At the same time, we are still expected to deliver, while also supporting others to do the same.

So the question becomes: what actually changes when you move into a management role?

Why does managing feel harder than expected?

The difficulty is not just about managing people; it is about shifting how we create value. As individual contributors, our impact comes from what we do; as managers, our impact comes from what others are able to do because of us. In startups, this shift is even harder because systems are not always in place. We may not have clear processes, structured feedback cycles, or defined ways of supporting a team. So we try to balance everything, delivering, supporting, deciding, often without a clear model to follow.

How do you start managing effectively without a blueprint?

This is the shift: your role is no longer to do more, it is to enable more.

Recognising this is important, but the responsibility still sits with you. If you continue to operate as an individual contributor, your impact will remain limited. Effective management starts with creating clarity where there is none, making expectations explicit, helping people understand what good looks like, and how their work connects to what the business needs. It also requires creating consistency, even in a fast-moving environment. Regular check-ins, clear priorities, and simple feedback loops go further than complex frameworks.

Because in startups, good managers are not defined by how much they control; they are defined by how well they create the conditions for others to perform.
